Increased HeadCount
Business success and rapid growth means more staff! How do I find the right resources? Will they fit with the rest of our staff? Will our company culture be affected? Do they have the right skills and motivation?
When companies decide to grow, they want to do it in a controlled manner and with purpose. Success in finding the right team members comes with a defined role and identified right target groups from which to recruit. Getting the resumes and people in the door often results in too many or too few qualified people for the position. Selection, interviews and profile tests all take time. How do you get these done? You need the job done right to have a choice of suitable candidates. Once you make your selection, you need to orient and integrate your new person into your company. Provide them with the utmost clarity about their role and what is important for mutual success. How else can you measure their performance and determine if they have worked out? Effective employee onboarding has a positive domino effect – it ensures new hires feel welcome and prepared in their new positions and gives them the confidence and resources to make an impact in your organization. myCxO executive staff will do all these steps and more to recruit, select and onboard your staff. Ask us for help.
Role Splitting
How do you know what tasks to give a new person you are hiring? Are you taking part in one role or snippets from multiple people? Are you reducing the workload from another person who has too much? Are they going to have enough to do afterward? Have you documented the roles so that the new hire will know what they are to do?
Creating a new role for new people is always challenging. If you give the new person too little work, they will be bored, feel unfulfilled and want to leave. If you merge too many things into a role, the person may have competing priorities and be unable to properly perform or if they do, will burn out. Will a team member who has their job lightened by a new hire be happy? Or do people feel threatened or unappreciated by the changes? During periods of growth, transitions of job functions from staff to staff can be difficult. Let myCxO HR executives help you to define the roles and expectations. We will teach you how to properly communicate change with new and existing personnel and understand how to respond to their feelings and actions. Don’t handle this haphazardly, plan it properly for success!
Transition
How do I get my best staff members ready for their promotion? Do I need to train someone before promoting them? I changed up my team and their job descriptions are different; will they be okay with the quick meeting we just had?
Any sort of change for a staff member may need transitional support when moving from one type of role to another. Promoting someone above their ‘level of competence’ without making them ready for the new role does not do anyone any good. A good worker does not automatically turn into a good leader or manager just because you gave them a different title or more pay. Do you and your staff understand the difference between a leader and a manager? All levels of staff need to be coached or trained in the new skills they are expected to use. In the same way a surgeon is trained to fix a broken arm, employees need to be trained in the skill they are to use. To establish a trusted and open working relationship between a new leader and their employees is an important start to a strong team. myCxO helps both the team and their leader get off to a great start. We facilitate a process that lays an early foundation for communication, work plans and problem-solving. Let myCxO senior staff help you prepare the training programs and orientation to transition your staff and reward them in their achievements rather than have them feel punished by not being prepared.
Role Defining
Does your staff know what is expected of them at work? Do you know how to evaluate an employee fairly? Are people performing below your expectations? How do you proceed?
The definition of job roles helps focus on both management and employees to do their jobs. As an owner or senior management, you know your job, but do they know theirs? Are roles in your company by department, function or something else? Do you struggle to determine if more or fewer levels of management are necessary to reach your goals and vision? Most of the issues that we witness at clients can be fixed with properly defined roles and expectations documented and shared. We know how hard it is to refocus a team member on what you thought their job was without documents to reference. Have us standardize and publish your role descriptions for all your team to use. Don’t assume that your staff and managers know. Ensure it!
Assessment & Performance Management
How do you evaluate your staff? Are they evaluated at least annually? Are compensation gains tied to their results? What are the results based upon? How do you get performance recommendations implemented and changes made?
All companies are faced with establishing the right way to assess and manage the performance of their team. Confusion and subpar results occur when managers lack important skills and criteria to use to make assessments. Your team must know how they are assessed to perform as expected or feel unstressed with clear focus. Improve both manager and staff performance. Give them the tools to work with. Create guidelines for use in performance management and train your team on how to become focused and effective. myCxO HR members will help put the right processes and documentation in place for your company and teach you how to best communicate and use it.
Organizational Design
How can you tell that your company is properly organized? Do you have the right people doing the right things? How do you know if a position is missing or duplicated? Is a job with the wrong person? If a key staff member gets sick, who takes over for them?
A proper long-term organizational design for your company will help you to survive the ups and downs of business. Document your structure and roles to help provide clarity and an easier way to manage organization. From job descriptions to succession plans myCxO team will help you build a dynamic and sustainable structure for your business. You will eliminate duplication of effort and blurred accountability lines with clearly defined expectations. We eliminate risk at linchpin roles. Succession plans are not just for owners of companies. Do you have one for each key staff member? Let us eliminate this potentially troublesome area.
Employee Engagement
Are you seeing staff turnover? Not sure if staff are committed? Do you provide a proper environment to recognize employee contributions and value?
It’s an adage, but a chain is only as strong as its weakest link. Your company is as strong as its people. Your success is hinged to your levels of positive employee engagement. Create positive feedback mechanisms that help you to truly understand how your team feels and thinks. An “engaged employee” is one who is enthusiastic about their work, takes positive action to further the organization’s reputation and interests, feels their contribution is valued and is likely to continue employment. Reduce your costs associated with employee turnover and create an environment that highlights employee contribution, value, and well-being. Set up the right environment for success with your staff. We provide you an integrated approach to create a more engaged team. It starts with feedback and measurement of the engagement of your employees.
Team Building
Does it seem that the teams at other organizations work better together? What makes them more cohesive, focused and enthusiastic? How did they get the right people and inspire them? What’s wrong with my team?
Getting your team to find balance and be inspired to work together can be a challenge. Every team member has differing strengths and personalities which need to be blended together to achieve the full benefit for the company. To just expect them to be a team isn’t enough, they need to be trained, guided, led and inspired. Teams need a common framework in which to operate. This framework defines their purpose, enhances their motivation and defines the outcomes. Everyone must know how they contribute, or they will flounder. myCxO HR staff knows how to get your team working together. Trust, respect, and belief in each other are needed and we know how to get these elements built. Get us to help you.
Recognition
Do you do personnel evaluations only once per year? Is this what determines their new salary or ‘reward’ for their efforts? What do you do for them the other 364 days of the year?
Monetary compensation is not the only motivator for staff. Many other things help to keep staff properly excited about their jobs and to perform up to or above expectations. Recognition, training and education, lifestyle, time off, flex hours, ownership, and other methods can be used. You need to have motivated employees and you need to reward their good results in a way that personally inspires them. Let myCxO HR staff show you all the techniques and mechanisms appropriate to your team. Don’t let the annual budget determine when you talk to your staff, we can show you how to engage regularly and effectively to recognize them and keep them at their best.
Talent Management
Do my managers recognize good talent when they see it? Do I see everything I should in people? How do I know I haven’t missed something important about a staff member? Do they know what training and development they need for their role?
You can’t see everything or know everything about every member of your staff. What you can do is know what to look for and how to manage talent. Every organization needs to stay connected to their talent plan. Our goal is to provide you with the tools necessary to proactively manage your talent and build meaningful succession plans. We work with you to define career progression and personal development plans.
Conflict Management
Do you do personnel evaluations only once per year? Is this what determines their new salary or ‘reward’ for their efforts? What do you do for them the other 364 days of the year?
Does this sound like you? You will benefit from assistance to deal with conflict within your staff. No two individuals are alike. Problems are inevitable. People and problems co-exist – and leaders must resolve these problems to allow the company to move forward. We provide a confidential and safe solution through investigation and mediation and help you work through any conflict you might face. We help you to educate your team on what is acceptable practice and what is not. Nip conflicts in the bud through proactive prevention with training and education. We help train your staff and you on how to make things work smoothly without issues.
Training Assessment
Does your staff need to be trained? How do you know? Trained on what? Do you know how to train and what amount is needed or appropriate? Do you do too much training for what you get in return?
These are important questions to answer. Companies that have formal training programs know who needs what training. The general guidelines and format are not that difficult to create. The challenging part is to define the actual skill or task to be taught and who will do the teaching. Internal versus instructor-led training can provide differing results. Self-study is becoming more prevalent today and may be beneficial if you are a larger company. Knowing the cost of time and external costs for training will put the expected benefit into perspective. Your benefit needs to be equal to or greater than the cost to the company. Let myCxO help to put the policies and guidelines in place for your training. We can provide you ways to calculate the cost and potential benefit of training and assess whether staff are meeting the bill.
Regulatory Requirements Audit
Does it feel like the government out to get you? Even if they are not, are you intimidated by them? Do you know if your company is complying? Are you compliant with the long list of legislated requirements that businesses must do with their staff?
Both provincial and federal governments place many different legislated tasks on all businesses, from HST to Income tax, ESA to Health and Safety. All companies must know what to do, document and keep for any future government audit. Knowing what to do is the first step. You need a list of what HR programs affect your business and the expected tasks and output required for employees and for contractors. Ensure that your reporting is up to date and correctly documented. We provide you help to establish ground level programs, ensure documentation exists, and notify you if new steps, training or documentation is needed. When audits happen, we coach you on what to say and how to present your results.
Decreased HeadCount
The market has shifted and the economy or some other change has caught up with your company. Who do you let go? How do you decide? Will our company culture be affected? Can someone help me through the many decisions to be made?
Companies do not want to be faced with reducing their workforce, especially if it has already been optimized. It feels personal, like you did something wrong. It may just be the changing of the economy. You need to make sure you have all the facts to make the hard decisions ahead. Pick the right people to let go. Use the correct processes to avoid long and potentially costly and annoying court battles. Setting the right termination or severance pay levels is only part of the tasks to be performed. How should they be paid and what type of plans could be offered to minimize cash impacts? Communicating with your remaining employees is even more important as you want them to stay and not leave due to stress or uncertainty. Do you know everything to consider and what to do? You need the job done right to not risk your remaining operations. Guidance comes from many different avenues. myCxO HR staff knows what is needed and will help guide you’re your team during the process.
Role Combining
You lived through downsizing, now who is going to do the work that was done? What extra work can be assumed by others? What work might be eliminated entirely? What impact do the changes have on clients and staff? The job details you currently have written down no longer reflect the new way things will have to work.
In a lean and efficient organization removing a team member is never easy. To determine what to do with their previous workloads is equally difficult. If you try to merge too many things into a role, the person will have competing priorities and become unable to properly perform. If they do, will they burn out or leave? How does each of the remaining staff feel and how should you support them? During periods of decline in a company, transitions and combinations of job functions from exiting staff are difficult. Let myCxO HR executives help you to re-define the roles and expectations. We will teach you how to properly communicate with existing personnel and understand how to respond to their feelings and actions. Don’t handle this haphazardly. Get help and position for future success!
